Pengaruh Work-Life Balance Terhadap Turnover Intention Melalui Burnout Pada Karyawan Generasi Z

Abstract

Tingginya turnover intention pada karyawan Generasi Z menjadi isu penting bagi organisasi, mengingat dominasi
kelompok ini di dunia kerja. Generasi Z memiliki ekspektasi tinggi terhadap work-life balance, namun juga rentan
mengalami burnout akibat tekanan kerja dan dinamika lingkungan yang cepat berubah. Penelitian ini bertujuan
menganalisis pengaruh work-life balance terhadap turnover intention dengan burnout sebagai variabel mediasi pada
karyawan Generasi Z di Indonesia. Pendekatan kuantitatif digunakan dengan desain deskriptif dan melibatkan 198
responden dari berbagai sektor industri melalui survei daring. Analisis data dilakukan menggunakan Structural Equation
Modeling–Partial Least Squares (SEM-PLS) dengan bantuan SmartPLS versi 4.1. Hasil menunjukkan bahwa work-life
balance tidak berpengaruh langsung terhadap turnover intention, tetapi memiliki pengaruh negatif signifikan terhadap
burnout. Burnout sendiri terbukti berpengaruh positif signifikan terhadap turnover intention. Artinya, work-life balance
yang baik dapat menurunkan burnout, yang pada gilirannya menekan keinginan untuk pindah kerja. Temuan ini
menekankan pentingnya perhatian organisasi terhadap kesejahteraan mental dan beban kerja karyawan muda. Kebijakan
yang mendukung work-life balance tidak hanya meningkatkan retensi, tetapi juga mendorong terciptanya lingkungan kerja
yang produktif, adaptif, dan berkelanjutan di era digital.
